چکیده فارسی
هدف – این مطالعه انواع رفتار مربیگری مدیران که توسط کارکنان تجربه شده است را با ادغام نظریه حمایت سازمانی (OST) و نظریه شناخت اجتماعی بررسی می کند. همچنین، این مطالعه به بررسی این موضوع می پردازد که وقتی یادگیری سازمانی با رفتار مربیگری خاص مدیر ترکیب میشود، آیا کارمندان عملکرد وظیفه ای و زمینهای بهتری از خود نشان میدهند یا خیر.
طراحی/روششناسی/رویکرد – پژوهش حاضر با استفاده از دادههای اولیه مربوط به ۲۹۸ مهندس نرمافزار که در شرکتهای منتخب فناوری اطلاعات در سراسر هند کار میکنند، سعی دارد اثر تعدیلکننده رفتار مربیگری مدیران را در دو رابطه شامل یادگیری مستمر و عملکرد وظیفه ای کارکنان (CL-TP) و یادگیری مستمر و عملکرد زمینه ای کارکنان (CL-CP) ارزیابی کند.
یافتهها – نتایج تحلیل عاملی اکتشافی نشان میدهد که مدیران سازمانهای منتخب دو نوع رفتار مربیگری را نشان میدهند: رفتار مربیگری مبتنی بر تشویق و رفتار مربیگری مبتنی بر تسهیل. در مورد نقش تعدیل کننده رفتار مربیگری، اثبات شده است که رفتار مربیگری مبتنی بر تسهیل به طور معناداری هر دو روابط بیان شده (CL-TP و CL-CP) را تعدیل می کند، در حالی که رفتار مربیگری مبتنی بر تشویقِ سرپرستان تأثیر مثبت و معنی داری بر رابطه CL-TP دارد اما رابطه CL-CP را به طور منفی تعدیل می کند.
محدودیتها/پیامدهای تحقیق – میزان تعمیمِ یافتههای این مطالعه به دلیل حجم کم نمونه و زمینه سازمانی، محدود می باشد.
دستاوردهای عملی – مهم ترین دستاورد مدیریتی برای همه سازمان های یادگیرنده این است که هر دو نوع رفتار مربیگری به بهبود عملکرد وظیفه ای کارکنان کمک می کنند، اما مدیران باید سبک مربیگری مبتنی بر تسهیل را برای ایجاد عملکرد زمینه ای بالاتر کارکنان ترجیح دهند.
نوآوری/ارزش – این مطالعه با توضیح اینکه چگونه عملکرد فردی کارکنان تحت تأثیر سرمایه گذاری سازمان ها در تسهیل یادگیری مستمر قرار می گیرد، به متخصصان و ادبیات موجود کمک می کند.

مدل مفهومی
Abstract
Purpose – By integrating organizational support theory (OST) and social cognitive theory, this study investigates types of managers’ coaching behavior as experienced by the employees. Furthermore, the study examines whether employees would exhibit greater task and contextual performance when organizational learning is blended with a specific coaching behavior of their manager.
Design/methodology/approach – Using primary data from 298 software engineers working in select information technology companies across India, the current study attempts to assess moderating effect of managers’ coaching behavior in two relationships, including continuous learning and employees’ task performance (CL-TP) and continuous learning and employees’ contextual performance (CL-CP).
Findings – Result of exploratory factor analysis suggests that managers of select organizations exhibit two major types of coaching behavior: inspiration-based coaching behavior and facilitation-based coaching behavior. On the moderating role of coaching behavior, it is documented that facilitation-based coaching behavior significantly positively moderates both stated (CL-TP and CL-CP) relationships, whereas inspiration based coaching behavior of supervisors has positive significant effect on CL-TP relationship but negatively moderates the CL-CP relationship.
Research limitations/implications – The extent to which the findings of this study can be generalized is constrained by the limited sample and organizational context.
Practical implications – The most important managerial implication for all learning organizations is that both kinds of coaching behaviors help improving the task performance of the employees, but managers should prefer facilitation-based coaching style in order to generate higher contextual performance of employees.
Originality/value – This study contributes to practitioners and existing literature by explaining how individual performance of employees is affected by the investment made by organizations in facilitating continuous learning.

It is established globally that continuous learning and performance coaching are key determinants of individual performance of employees (Jain and Sullivam, 2019; Hatane, 2015). Apparently, less attention is given about how Indian information technology (IT) companies are leveraging the investment made on learning and coaching of employees in augmenting employee performance (Budhwar et al., 2017). Watkins and Kim (2018) have recommended two promising directions in further investigating learning organization which include investigating the influence of learning on performance dimensions and examining learning studies specific to national culture. Existing knowledge recommends continuous learning as a distinguishing factor for the exponential growth of Indian IT industry (Tiwari and Lenka, 2020; Chawla and Joshi, 2011), whereas shortage of skilled IT professional demands industry to provide continuous feedback, facilitation and support to the talented employees (Acharya and Mahanty, 2008)…
