چکیده:

هدف – هدف از این مقاله بررسی نقش تعدیلگر فرهنگ سازمانی در رابطه ی بین تعهد عاطفی و رضایت شغلی است .

طراحی / روش‌شناسی / رویکرد – پاسخ‌ها از ۷۱۲ نفر کارمند در ۹ شرکت دولتی بخش دولتی مرکزی / شرکت‌های دولتی (SOE ) با استفاده از یک نظرسنجی مبتنی بر پرسشنامه جمع‌آوری شدند . تحلیل نظری بر پایه تئوری تبادل اجتماعی و تئوری شبکه مدیریتی استوار است . داده‌ها با استفاده از مدل‌سازی معادلات ساختاری حداقل مربعات جزئی تجزیه و تحلیل شدند .

یافته‌ها : ایجاد فرهنگ سازمانی به عنوان یک تعدیل‌کننده در سازمان‌های هندی منحصر به فرد است . این مطالعه از داده‌های کارمندان در دپارتمان‌های مختلف سازمان‌ها برای ارائه پاسخ‌های بی طرفانه استفاده کرده‌است . نتایج نشان می‌دهند که تاثیر تعهد احساسی بر رضایت شغلی کارمندان توسط فرهنگ‌های حامی و نوآورانه تعدیل می‌شود . علاوه بر این, این تحقیق همچنین ثابت می‌کند که فرهنگ بروکراتیک نقش‌برجسته‌ای در تعدیل رابطه بین تعهد سازمانی و رضایت شغلی کارکنان بازی نمی‌کند .

محدودیت‌ها / مضامین تحقیق – نتایج مربوط به مدیریت سطح بالا و سطح میانی است که در آن افراد در اداره سازمان ، هم به طور مستقیم و هم غیر مستقیم دخالت دارند . باید ساعات کاری و مدیریت زمان بهینه ثابت داشته باشند . به خاطر فشار فزاینده ، تعداد کمی از کارمندانی که تعهدات شخصی خود را نسبت به خانواده‌هایشان دارند ، مانند مادران شیرده و افراد استرس زده، باید با ساعت‌های کاری انعطاف‌پذیر آماده شوند . به این ترتیب ، فرهنگ می‌تواند حامی نیازهای مختلف کارکنان باشد .

اصالت / ارزش – تا به امروز , فرهنگ سازمانی به عنوان تعدیل‌کننده توجه کمتری را در هند به خود جلب کرده‌است . ایجاد فرهنگ سازمانی به عنوان یک میانجی در بازار هند منحصر به فرد است . نتایج بر تاریخچه ادبیات در حال رشد از تعهد از بافت غیر غربی همانند این مطالعه مبتنی بر نمونه‌های هندی می افزاید . این مطالعه از داده‌های کارمندان در دپارتمان‌های مختلف سازمان‌ها برای ارائه پاسخ‌های بی طرفانه استفاده کرده‌است .

۱-مقدمه:

یکی از بزرگ‌ترین چالش‌ها برای سازمان‌ها به دست آوردن کار از سوی کارمندان است . تمایل کارکنان برای اعمال فشار زیاد در فعالیت‌های سازمان و حضور در سازمان وجود دارد ( ماودی و همکاران ، ۱۹۸۲ ) . کارمندان تمایل دارند که تعهد سازمانی را هنگامی که شاهد تعهد مدیران خود نسبت به سازمان هستند ، توسعه دهند . تعهد عاطفی به عنوان یکی از مهم‌ترین عوامل در میان شرکت‌های با عملکرد بالا و شرکت‌هایی با عملکرد متوسط شناخته می‌شود ( گروسی و همکاران ، ۲۰۱۵ ) . کارمندان و گروه‌های کاری که به شدت نسبت به سازمان خود متعهد هستند روحیه بالایی دارند و به شدت از کار خود راضی هستند ( کوهن ، ۲۰۱۵ ؛ ماودی و همکاران ، ۱۹۸۲ ) .

اثربخشی و موفقیت یک سازمان اساسا ً بستگی به رضایت شغلی کارمندان دارد . بنابراین ، لازم است که مدیران به طور خاص با این عامل در ارتباط باشند . رضایت شغلی به واکنش عاطفی مثبت یک کارمند نسبت به کارش و کار انجام‌شده به صورت انفرادی یا به عنوان بخشی از یک گروه اشاره دارد ( بیگلیاردی و همکاران ، ۲۰۱۲ ) . در تحقیقات اخیر ، رضایت شغلی کارمندان شاهد توجه زیادی بوده‌است زیرا این امر برای یک محیط کاری مهم است . برای مثال ، کارمندانی که به شدت از کار خود راضی هستند ، نه تنها به سازمان خود بلکه به همکاران خود نیز متعهد هستند ( کوانتس ، ۲۰۰۹ ) .

Abstract:

Purpose: The purpose of this paper is to investigate the moderating role of organizational culture in affective commitment and job satisfaction relationship.

Design/methodology/approach: Responses were collected from 712 employees working in nine different Indian central public sector enterprises /state-owned enterprises (SOEs) by using a questionnaire-based survey. Theoretical analysis is based on social exchange theory and managerial grid theory. Data were analyzed by using partial least squares structural equation modeling.

Findings: The establishment of organizational culture as a moderator in Indian organizations is unique. This study has utilized data from employees working in different departments of organizations to provide unbiased responses. The results demonstrate that impact of affective commitment on employees’ job satisfaction is moderated by supportive and innovative cultures. Additionally, this research also proves that bureaucratic culture does not play a crucial role in moderating the relationship between organizational commitment and employees’ job satisfaction.

Research limitations/implications: Results are relevant to top-level and middle-level management in which people are involved in the governance of the organization, both directly and indirectly. There should be fixed working hours and optimum time management. Due to growing pressure, few employees who have personal obligations toward their families, such as nursing mothers and stressed individuals, should be provided with flexible working hours. In this way, culture can become supportive to cater to different needs of employees.

Originality/value: Till date, organizational culture as moderator has received very less attention in India. The establishment of organizational culture as a moderator in Indian SOEs is unique. The results add to the growing literature of commitment from non-western context as this study is based on Indian samples. This study has utilized data from employees working in different departments of organizations to provide unbiased responses.

۱. Introduction

One of the biggest challenges for the organizations is getting work done from employees. There is a willingness of the employees to exert a lot of effort in the organization’s activities and to be a part of the organization (Mowday et al., 1982). Employees tend to develop organizational commitment when they witness their managers exhibiting commitment toward the organization. Affective commitment is known to be the one of the most significant factors among both top performing companies and companies with average performance (Grossi et al., 2015). Employees and work groups who are strongly committed toward their organization have high morale and are highly satisfied with their job (Cohen, 2015; Mowday et al., 1982).

An organization’s effectiveness and success crucially depend on the employees’ job satisfaction. Thus, managers need to be specifically concerned with this factor. Job satisfaction refers to the positive emotional response of an employee toward his or her job and the work performed individually or as a part of a group (Bigliardi et al., 2012). In the recent research works, employees’ job satisfaction has witnessed significant attention because it is important for a workplace. For example, the employees who are highly satisfied with their job tend to be committed not only to their organization but also to their colleagues (Kwantes, 2009).

One of the factors that can influence organizational commitment-job satisfaction relationship is organizational culture (Bigliardi et al., 2012; Jain, 2015; Pathardikar and Sahu, 2011). Yiing and Ahmad (2009) suggested that there could be intervening variables like organizational culture that explains this relationship. However, organizational culture differs from one organization to another. It determines the level of job satisfaction (Sophia et al., 2012). Individuals of western countries mostly have individualistic cultures in which they do not prefer to bring relationship in workplaces (Mayfield et al., 1997). Unlike in western culture sphere, Indians often prefer to work in groups. Collectivist tendencies exist among Indians (Awasthy and Gupta, 2015) when there is good relationship among employees (Randall and Cote, 1991). Kalsi and Kiran (2013) had suggested that quality, coordination and mindset of employees have to be looked after in order to improve the performance of enterprises.
